But in the rush to modernise, it’s worth pausing to remember something that hasn’t changed, and never will. The businesses that thrive aren’t just the ones with the best technology; they’re the ones with the best people and those that know how to look after them.

Nowhere is this more visible than in the care sector, where the human element isn’t a differentiator, it’s the entire product. You can’t automate compassion. You can’t offshore a reassuring presence at 3am. Care homes live or die by the quality, consistency and commitment of their people.

Which is exactly why Castlemeadow Care’s story matters – not just to care providers, but to any business leader who’s ever struggled with retention, leadership or turning good intentions into lasting change.

Faced with the pressures familiar to their sector – high turnover, stretched leadership, compliance complexity – they made a choice that many businesses avoid. Rather than absorbing the pain as the price of doing business, they invested properly in their people, their culture and their ways of working.

As People Puzzles’ Fractional People Director, I joined the leadership team with a brief to deliver “instant, dramatic and lasting improvement”. What followed was six months of structured, careful work: a redesigned onboarding programme with peer-support built in from day one, coaching for the HR team to handle complex cases with confidence, board-level clarity on priorities and a rolling programme of 90-day improvement projects conceived and owned by the team themselves, not handed down from outside.

Staff turnover fell. Leadership confidence grew. A culture of continuous improvement took root – not because it was mandated, but because people believed in it.

The owner, Sanjay Kaushal, reflected: “Dean is driving real change here. The progress and improvements have been noticeable and genuinely appreciated.”

Building a culture

The principle behind all of this isn’t sector-specific.

Whether you run a care home, a manufacturing business, a professional services firm or a tech scale-up, the fundamentals are the same. People need to feel supported, clear on what’s expected of them and proud of where they work. When they do, they stay and they perform. And they bring others with them.

AI will keep advancing. Automation will keep evolving. But the businesses that will look back on this era with confidence are the ones that didn’t lose sight of what actually drives performance: the people who show up every day and choose to give their best.

That’s not a soft idea. It’s a commercial one.
