Business today is shaped by instability – restructures, redundancies and shifting markets. For employees, this can feel overwhelming. For leaders, the instinct may be to tighten control and create order through rigidity.

Here’s the truth – control doesn’t build resilience, and fear doesn’t create performance. The only currency that truly guides people through uncertainty is trust.

Why trust matters

Trust isn’t a soft skill; it’s the foundation of psychological safety and the bedrock of high performance. When budgets are tight, you need employees who are not just capable but engaged and motivated.

Micromanagement erodes trust fast. Hiring great people but second-guessing them sends a clear message: I don’t believe in you. Over time, motivation and retention suffer.

Conversely, leaders who empower teams, set clear outcomes and support without suffocating, unlock creativity and commitment. People give their best when they know they are trusted.

Banking loyalty

Trust builds what I call ‘banked loyalty’ – a reservoir of goodwill that teams draw on when deadlines tighten or challenges arise. Employees go the extra mile not because they’re afraid, but because they feel valued and safe.

But loyalty isn’t limitless. If leaders withdraw more than they deposit – demanding more without appreciation or flexibility – trust erodes.

Leaders must invest in the same way they expect their teams to invest back.

Practical ways to build trust

  • Be clear on outcomes – define the ‘what’ and ‘why’, then empower the ‘how’.
  • Check in, don’t check up – support without surveillance.
  • Recognise effort and ideas, not just results.
  • Model vulnerability – admit when you don’t know or when you’ve erred.

Many leaders work with strategic coaches to strengthen these behaviours and hold the balance between empowerment and accountability.

The leadership responsibility

Trust starts at the top.

Leaders shape the culture that drives performance. Your role isn’t to have every answer, but to stabilise, inspire and empower.

When trust exists, people commit. They bring energy, creativity and resilience – the essential ingredients to navigate uncertainty.

Final thoughts

In times of change, trust isn’t optional. It’s the smartest investment you can make in your people and your culture.
